Green Training and Green Compensation as Drivers of Work Productivity: The Mediating Role of Motivation

Abstract

This study analyzes the influence of Green Training (GT) and Green Compensation (GC) on Work Productivity (WP) of employees in the Sales Division of PT Ambara Karya Pradana (Honda Pradana Sawangan, Depok), with Motivation (MO) as a mediating variable. The research employs a quantitative approach using a survey method, with a sample of 100 respondents selected by census sampling. Data were collected via Google Form questionnaire (January 7 – February 11, 2026) and analyzed through Partial Least Squares – Structural Equation Modeling (PLS-SEM) using SmartPLS 4. Results show that all seven hypotheses are supported: Green Training positively and significantly influences Motivation (β = 0.269, p = 0.001); Green Compensation positively and significantly influences Motivation (β = 0.629, p = 0.000); Green Training positively and significantly influences Work Productivity (β = 0.230, p = 0.019); Green Compensation positively and significantly influences Work Productivity (β = 0.405, p = 0.001); Motivation positively and significantly influences Work Productivity (β = 0.331, p = 0.005); and Motivation partially mediates both the Green Training → Work Productivity path (β = 0.208, p = 0.018) and the Green Compensation → Work Productivity path (β = 0.089, p = 0.019). The model explains 70.2% of Motivation variance and 78.2% of Work Productivity variance. Green Compensation is the most influential factor on both Motivation and Work Productivity, while Green Training's effects are reinforced through the motivational pathway.
